At ESCP Berlin Campus, the fourth edition of the Entrepreneur Conversations: Innovation & Beyond series brought together students, alumni, and industry professionals for a live discussion with Heike Panella, CEO of Clarins Germany. The evening brought together students, alumni, executives, and members of the wider ESCP community for an engaging discussion on leadership, innovation, sustainability, and the future of the beauty industry.
Drawing on more than 25 years of international leadership experience across companies including L'Oréal, Pierre Fabre, Beiersdorf, and now Clarins, Panella offered an honest and inspiring perspective on leading through disruption while staying true to purpose and values.
Reinventing Beauty in a Changing Market
Panella described today's beauty industry as one of the most dynamic and innovative sectors globally. While beauty has historically enjoyed continuous growth, she noted that changing consumer expectations, economic uncertainty, digital disruption, and new technologies are reshaping the competitive landscape.
One of the most significant transformations is the shift to online purchasing. In Germany, nearly half of prestige beauty sales now take place online, fundamentally changing the traditional luxury retail model. As consumers increasingly compare products across channels and prioritize effectiveness over status, brands must rethink how they create value and build customer relationships.
For Clarins, this means balancing digital growth with meaningful physical experiences. Panella emphasized that consumers still seek human connection, expert advice, and sensory experiences—elements that remain at the heart of the Clarins brand through its beauty institutes, spas, and customer-centric approach.
Human Touch in a Digital World
A recurring theme throughout the conversation was the importance of maintaining humanity in an increasingly digital environment.
While many industries are embracing automation and artificial intelligence, Panella believes that personal interaction remains a critical differentiator in beauty. Clarins continues to invest in real customer service, professional beauty consultations, and unique treatment experiences that create emotional connections with consumers.
"The new luxury," she suggested, may increasingly lie in authentic human interaction and personalized care.
At the same time, the company is actively exploring opportunities presented by AI, personalization technologies, and new digital channels, recognizing that innovation and human connection must evolve together rather than compete against one another.
Sustainability as Part of the Business Model
Sustainability featured prominently throughout the discussion—not as a marketing initiative, but as a core business principle.
Panella highlighted Clarins' commitment to regenerative agriculture, ingredient traceability, refillable product systems, and long-term environmental stewardship. The company recently achieved B Corp certification across its operations and continues to invest in growing a significant share of its ingredients on dedicated agricultural domains in France.
What makes this approach particularly notable is its integration into the company's purpose. As a family-owned business now in its fourth generation, Clarins views sustainability through a long-term lens, focusing on creating value for both people and the planet while remaining commercially successful.
Leading Through Complexity
Asked about leadership in a time of increasing uncertainty, Panella shared insights into the cultural transformation she is currently driving within the German organization.
Her focus is on breaking down silos, encouraging cross-functional collaboration, and creating a more agile culture capable of responding to rapid market changes. Rather than relying on rigid processes, she encourages teams to experiment, learn quickly, and work together across traditional functional boundaries.
Listening emerged as one of the defining characteristics of her leadership philosophy. Panella emphasized the importance of understanding both customers and employees, building trust, and creating a shared vision while remaining transparent about challenges.
Her approach can be summarized as "leading from the front and from the back"—providing direction when needed while empowering people to take ownership and contribute their own ideas.
Lessons from International Leadership
Having spent much of her career working between Germany and France, Panella offered fascinating reflections on cultural differences in leadership and business.
She described German business culture as highly analytical, direct, and focused on evidence and effectiveness, while French organizations often place greater emphasis on influence, persuasion, and strategic storytelling.
These differences, she explained, are not obstacles but opportunities. Successful international leaders learn to bridge perspectives, helping teams understand one another while adapting communication styles to different cultural contexts.
The discussion also explored the unique characteristics of family-owned businesses compared to large multinational corporations. Panella highlighted the greater autonomy, entrepreneurial freedom, and long-term orientation often found in family enterprises, while acknowledging the advantages of scale, resources, and career development opportunities available in larger organizations.
Career Advice for the Next Generation
When asked what advice she would give to students and young professionals entering today's rapidly changing workforce, Panella's message was clear: stay curious, keep learning, and take ownership.
In a world where industries, technologies, and business models continue to evolve, she argued that adaptability matters more than rigid long-term planning. Success increasingly comes from experimentation, continuous learning, and the willingness to create impact rather than waiting for instructions.
She also shared candid reflections on challenges throughout her own career, including difficult transitions, entrepreneurial ventures, and moments of uncertainty. These experiences, she explained, ultimately became valuable sources of growth and resilience.
