When picking jobs, this young generation tends to look for companies where they see their values and future perspectives recognised, while being on the same page with their overall missions.<\/p>\n\n\n\n<p>To understand what drives this generation\u2019s choices in the workplace, the <strong>Gen Z Observatory<\/strong>, an initiative of the <a href=\"https:\/\/escp.eu\/faculty-research\/chairs-professorships\/Cartier-Turning-Points-Chair\" target=\"_blank\" rel=\"noreferrer noopener\">Cartier-ESCP-HEC Paris Turning Point Research Chair<\/a>, explored the topic of the perfect future workplace by combining reports and generational trends, such as <a href=\"https:\/\/www.ey.com\/en_gl\/corporate-responsibility\/how-business-and-education-can-help-gen-z-reframe-the-future\" target=\"_blank\" rel=\"noreferrer noopener\">the latest study from EY.<\/a>&nbsp;<\/p>\n\n\n\n<p>As a workforce, individuals of Generation Z are much more attentive to an alignment between their personal and work spheres. In this perspective, the Observatory identified three motivational levers:&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li><em><strong>Learning outcomes and personal growth: <\/strong><\/em>The degree of knowledge acquisition and growth that a job position can offer match the desire of this generation to grow through collaboration.&nbsp;<\/li><li><em><strong>Value matching: <\/strong><\/em>Gen Z pays significant attention to the values a company stands for. These should reflect an ethical frame where both employees\u2019 wellbeing and operational impacts are taken into account.&nbsp;&nbsp;<\/li><li><em><strong>Self-space\/autonomy:<\/strong> <\/em>The concept of success itself has evolved, and elements such as happiness, work-life balance and financial stability have reached top places in Gen Z\u2019s rankings. As a consequence, <a href=\"https:\/\/www.instagram.com\/tv\/CJqj_faB0z5\/?utm_source=ig_web_copy_link\" target=\"_blank\" rel=\"noreferrer noopener\">productivity is not seen as the means to tirelessly achieve success<\/a> but as the right balance between working hours and personal time.<\/li><\/ul>\n\n\n\n<h2 class=\"wp-block-heading\">Gen Z individuals are digital natives that interact with companies in which they believe in.<\/h2>\n\n\n\n<p>While Gen Z values the rationale: <em>there\u2019s more to life than work,<\/em> they are also increasingly prone to have their identity aligned more closely with their industry choices.&nbsp;<\/p>\n\n\n\n<p>Confirmed in a report by <a href=\"https:\/\/www2.deloitte.com\/content\/dam\/Deloitte\/us\/Documents\/consumer-business\/welcome-to-gen-z.pdf\" target=\"_blank\" rel=\"noreferrer noopener\">Deloitte<\/a>, Gen Z shows a higher preference than other generations when it comes to wanting to work in industries they interact with personally. As digital natives, tech is the most popular sector, with other top sectors including healthcare and education.<\/p>\n\n\n\n<p>While salary has indeed been an important factor for most Gen Z-ers, in general, and traditional industries in particular, <strong>incorporating value-adding elements into everyday work<\/strong>, such as green impact investing or consulting for a company they believe in, is becoming <strong>increasingly necessary as aware Gen Z-ers seek to relate their values to the firm<\/strong>. In creative sectors, job security is a factor in high demand, with its value becoming especially evident during Covid-19 when many cultural workers struggled. Though Gen Z seeks to work on their terms with things close to their passions, stability is also desired.&nbsp;<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\"><p>While Gen Z values the rationale: <em>there\u2019s more to life than work,<\/em> they are also increasingly prone to have their identity aligned more closely with their industry choices.&nbsp;<\/p><\/blockquote>\n\n\n\n<figure class=\"wp-block-embed is-type-video is-provider-tiktok wp-block-embed-tiktok\"><div class=\"wp-block-embed__wrapper\">\n<blockquote class=\"tiktok-embed\" cite=\"https:\/\/www.tiktok.com\/@rod\/video\/6971206522051251462\" data-video-id=\"6971206522051251462\" style=\"max-width: 605px;min-width: 325px;\" > <section> <a target=\"_blank\" title=\"@rod\" href=\"https:\/\/www.tiktok.com\/@rod\">@rod<\/a> <p>Traces back to the summer of 2012 <a title=\"millennial\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/millennial\">#millennial<\/a> <a title=\"work\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/work\">#work<\/a> <a title=\"corporate\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/corporate\">#corporate<\/a> <a title=\"9to5\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/9to5\">#9to5<\/a><\/p> <a target=\"_blank\" title=\"\u266c original sound - Rod\" href=\"https:\/\/www.tiktok.com\/music\/original-sound-6971206363212974854\">\u266c original sound &#8211; Rod<\/a> <\/section> <\/blockquote> <script async src=\"https:\/\/www.tiktok.com\/embed.js\"><\/script>\n<\/div><\/figure>\n\n\n\n<h2 class=\"wp-block-heading\">Mental health and authentic communication are key aspects for Gen Z-ers<\/h2>\n\n\n\n<p>Mental health is a large topic that encompasses many subcategories. These include&nbsp;<a href=\"https:\/\/www.instagram.com\/p\/CMuPAK2DzQB\/?utm_source=ig_web_copy_link\" target=\"_blank\" rel=\"noreferrer noopener\">work-life balance<\/a>; flexibility in rigid corporate structures, such as hours and location; the negativity of hustle culture; digital vs tangible interactions; lack of appreciation and honest discussion; the need for a positive and inclusive environment; and feelings of a stunted career growth due to lack of agency and autonomy.<\/p>\n\n\n\n<p>Through interviews with Gen Zers and Millennials starting out in the workforce, the Observatory identified several needs linked to mental health at work:&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li>Need to be seen as an individual at work,<\/li><li>Necessity for a support system in the workplace,&nbsp;<\/li><li>Urge for agency over one\u2019s actions,<\/li><li>Extreme desire for a work life balance.&nbsp;<\/li><\/ul>\n\n\n\n<p><mark>This makes authentic communication between employers and employees essential, and it is an attribute that the initiative-led and the go-getter Gen Z individual is seeking for in a job.<\/mark> They want to be a part of the conversation, spanning from everyday interactions to more important responsibilities. They want to be able to talk with their superiors without the pressures and the feeling of hierarchy\u2019s rigidity. They want expectations of their work to be clearly defined and translated in an up-front manner. They want constructive criticism to be offered regularly instead of yearly, and they want to be given positive feedback when deserved. The Gen Z employee wants to feel connected to the people he or she works for.<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\"><p>Gen Z does not want to be a cog in a machine, they want to be part of the team while also being seen as an autonomous individual with agency.&nbsp;<\/p><\/blockquote>\n\n\n\n<figure class=\"wp-block-embed is-type-video is-provider-tiktok wp-block-embed-tiktok\"><div class=\"wp-block-embed__wrapper\">\n<blockquote class=\"tiktok-embed\" cite=\"https:\/\/www.tiktok.com\/@toofrooot\/video\/6931457175432727814\" data-video-id=\"6931457175432727814\" style=\"max-width: 605px;min-width: 325px;\" > <section> <a target=\"_blank\" title=\"@toofrooot\" href=\"https:\/\/www.tiktok.com\/@toofrooot\">@toofrooot<\/a> <p>\ud83e\udd5d <a title=\"blackcreatives\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/blackcreatives\">#BlackCreatives<\/a> <a title=\"rap\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/rap\">#rap<\/a> <a title=\"upcomingartist\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/upcomingartist\">#upcomingartist<\/a> <a title=\"fyp\" target=\"_blank\" href=\"https:\/\/www.tiktok.com\/tag\/fyp\">#fyp<\/a><\/p> <a target=\"_blank\" title=\"\u266c go to work - kiwifrooot\" href=\"https:\/\/www.tiktok.com\/music\/go-to-work-6911827322072991746\">\u266c go to work &#8211; kiwifrooot<\/a> <\/section> <\/blockquote> <script async src=\"https:\/\/www.tiktok.com\/embed.js\"><\/script>\n<\/div><\/figure>\n\n\n\n<h2 class=\"wp-block-heading\">Job security: necessary or nice-to-have condition for young generations?<\/h2>\n\n\n\n<p>The youngest generations, Gen Z and Millennials, have the reputation of job-hopping, as many studies have shown in the past couple of years. According to a <a href=\"https:\/\/www.ibm.com\/thought-leadership\/institute-business-value\/report\/employee-expectations-2021\" target=\"_blank\" rel=\"noreferrer noopener\">new study<\/a> published by IBM\u2019s Institute for Business Value, of the one in five workers who switched jobs in 2020, 33% identified as Gen Z and 25% as Millennial. As a matter of fact, despite being the largest generation in the workforce today, average millennial salaries are disproportionately low compared to the national average in the United States \u2014 and are <a href=\"https:\/\/fortune.com\/2017\/03\/29\/millennials-income-chart\/\" target=\"_blank\" rel=\"noreferrer noopener\">20% lower than baby boomers\u2019 salaries when they were the same age.<\/a><\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\"><p>It seems only natural that, in the frame of the uncertain Covid-19 economy, youngsters are increasingly valuing security as one of the key factors when choosing jobs.<\/p><\/blockquote>\n\n\n\n<p>Millennials and Gen Z seek job security to commit to and trust the company where they are working, and it is one of their top priorities when finding a job. As many of them start their careers as interns, <strong>job security is seen as a validation of efforts and can even influence their performance and attitude towards the company.<\/strong><\/p>\n\n\n\n<p>However, these generations typically make less money, so <strong>they are willing to stick to a company if they know they can grow and are free to be creative and autonomous<\/strong>. Thus, they will prefer working as <a href=\"https:\/\/escp.eu\/thechoice\/choose-to-lead\/slasher-culture-and-side-hustles-getting-to-grips-with-the-world-of-freelancing\/\" target=\"_blank\" rel=\"noreferrer noopener\">freelancers<\/a> or autonomous workers until they find the right workplace that matches their personality and expectations.<\/p>\n\n\n\n<p>Above all, young generations are looking for opportunities in which they can give their best, have an impact and see their value recognised. <mark>Traditional factors used to evaluate jobs and workplaces, such as financial compensation and job security, are now put on the same level as mental health, authentic communication and recognition.<\/mark><\/p>\n\n\n\n<hr class=\"wp-block-separator has-text-color has-background has-accent-background-color has-accent-color is-style-wide\"\/>\n\n\n\n<p><\/p>\n\n\n\n<p><em>The Gen Z Observatory is an initiative of the Cartier &#8211; ESCP &#8211; HEC Paris <a href=\"https:\/\/escp.eu\/faculty-research\/chairs-professorships\/Cartier-Turning-Points-Chair#:~:text=The%20ambition%20of%20this%20Chair,business%20practice%20and%20societal%20impact.\" target=\"_blank\" rel=\"noreferrer noopener\">Turning Points<\/a> research chair.
