{"id":3336,"date":"2021-03-24T08:32:41","date_gmt":"2021-03-24T08:32:41","guid":{"rendered":"https:\/\/escp.eu\/thechoice\/?p=3336"},"modified":"2023-02-17T18:31:26","modified_gmt":"2023-02-17T16:31:26","slug":"women-in-academia-still-a-long-way-toward-gender-equality-and-inclusion","status":"publish","type":"post","link":"https:\/\/escp.eu\/thechoice\/choose-to-lead\/women-in-academia-still-a-long-way-toward-gender-equality-and-inclusion\/","title":{"rendered":"Women in academia &#8211; still a long way toward gender equality and inclusion"},"content":{"rendered":"\n<p class=\"has-drop-cap\">Although progress towards gender equality has been made, research findings have shown that <mark>there are still significant differences between men and women on various dimensions<\/mark>. One key finding presented in the <a href=\"https:\/\/www.weforum.org\/reports\/gender-gap-2020-report-100-years-pay-equality\" target=\"_blank\" rel=\"noreferrer noopener\">Global Gender Gap Report of the World Economic Forum 2020<\/a> is that <strong>gender parity will not be achieved in the next 100 years<\/strong>. An important area of concern is that <strong>female participation in the labour market has slowed down while financial disparities still exist<\/strong>, and in certain contexts they are even increasing. Another <a href=\"https:\/\/www.eurofound.europa.eu\/publications\/report\/2020\/gender-equality-at-work\" target=\"_blank\" rel=\"noreferrer noopener\">report based on the 2015 European Working Conditions Survey<\/a> shows that <strong>career prospects are slightly better overall for men than women<\/strong>, especially in higher level positions. <a href=\"https:\/\/www.ft.com\/content\/2cf36e38-3f5f-476f-a91b-c8cc1f8192a0?FTCamp=engage%2FCAPI%2Freport%2FChannel_signal%2F%2FB2B\" target=\"_blank\" rel=\"noreferrer noopener\">A piece published recently in the mainstream press<\/a> revealed that in the FTSE100, despite efforts to include more women in boards, men still hold the positions of greatest power, such as board chairs or senior independent non-executive directorships.<\/p>\n\n\n\n<p><strong>Is it possible that women do not get what they want \u2013 e.g. a promotion or pay increase \u2013 simply because they are less likely to ask than men?<\/strong> A study published in <a href=\"https:\/\/onlinelibrary.wiley.com\/doi\/abs\/10.1111\/irel.12214\" target=\"_blank\" rel=\"noreferrer noopener\">Industrial Relations: A Journal of Economy and Society<\/a> on Australian employees reveals that <mark>women actually do ask for raises as often as men but they do not get them<\/mark>, which suggests that requests for advancement are treated differently depending on the gender of the employee.<\/p>\n\n\n\n<h5 class=\"wp-block-heading\"><strong>More efforts are needed to reduce<a> <\/a>inequality and the Matilda effect<\/strong>&nbsp;<\/h5>\n\n\n\n<p><mark>One can observe a similar pattern in academia<\/mark>, although there is significant variation according to, for example, country, universities, and research field. <a href=\"https:\/\/journals.sagepub.com\/doi\/10.1177\/030631293023002004\" target=\"_blank\" rel=\"noreferrer noopener\">Cornell professor Margaret Rossiter<\/a> introduced the term <strong><em>Matilda effect<\/em><\/strong> for <strong>a systematic under-recognition of female scientists, often attributing their work to their male colleagues<\/strong>. <a href=\"https:\/\/www.kcl.ac.uk\/ioppn\/depts\/addictions\/Diversity-Inclusion\/Matilda-effect-Science-Communication-2013-Knobloch-Westerwick-603-25.pdf\" target=\"_blank\" rel=\"noreferrer noopener\">Prior research<\/a> explains that <strong>there is evidence of a bias<\/strong> &#8211; whether conscious or unconscious &#8211; against female academics, resulting in women being treated less favourably than men. Indicatively, <strong>women tend to receive fewer grants and awards, are cited less, are often perceived as less competent, and receive less mentoring or training<\/strong>. In addition, a recent report by LERU, an association of European research universities, indicates that <strong>women seem to be more deprived than men<\/strong>; there is still a gender pay gap while at the same time women in academia hold more part-time jobs and precarious contracts, do not reach the most senior positions in the same proportion as men do, are more likely to drop out from their research career, and more likely to face biases against their qualifications, among other factors.<\/p>\n\n\n\n<p>It is clear that <mark>good efforts are undertaken but given these findings, they do not seem to be enough<\/mark>. <strong>One can only wonder why.<\/strong> Is it possible that we still fail to recognize and address certain biases? It is possible that we may not even be aware of certain views we have, the language we use, and their full implications. And what can we do about it?<\/p>\n\n\n\n<p>Certainly, we have to continue working on it. <strong>There are various initiatives aiming at raising awareness, making additional progress, and promoting \u201cpositive\u201d action.<\/strong> Any initiative, small or big, will help. One such initiative is CYGNA.<\/p>\n\n\n\n<h5 class=\"wp-block-heading\"><strong>Ever heard of the CYGNA group?<\/strong><\/h5>\n\n\n\n<div class=\"wp-block-columns is-layout-flex wp-container-core-columns-is-layout-9d6595d7 wp-block-columns-is-layout-flex\">\n<div class=\"wp-block-column is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:25%\">\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"429\" height=\"406\" src=\"https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-logo.jpg\" alt=\"\" class=\"wp-image-3350\" srcset=\"https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-logo.jpg 429w, https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-logo-300x284.jpg 300w, https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-logo-150x142.jpg 150w\" sizes=\"auto, (max-width: 429px) 100vw, 429px\" \/><\/figure>\n<\/div>\n\n\n\n<div class=\"wp-block-column is-layout-flow wp-block-column-is-layout-flow\" style=\"flex-basis:66.66%\">\n<p><a href=\"https:\/\/harzing.com\/cygna\" target=\"_blank\" rel=\"noreferrer noopener\">CYGNA<\/a> is a group of female academics initially based in London and later expanded to include female academics from all over the world. The name CYGNA derives from the female version of the Latin word for SWAN (Supporting Women in Academia Network). It was established in June 2014 as a combined initiative of me, <a href=\"https:\/\/harzing.com\/resume\" target=\"_blank\" rel=\"noreferrer noopener\">Anne-Wil Harzing<\/a>, Linn Eleanor Zhang and <a href=\"https:\/\/www.linkedin.com\/in\/shasha-zhao-a5b643110\/\" target=\"_blank\" rel=\"noreferrer noopener\">Shasha Zhao<\/a>.<\/p>\n<\/div>\n<\/div>\n\n\n\n<p><mark>The main objective of the group is to promote interaction among female academics and to provide a forum for learning, support and networking.<\/mark> The first <a href=\"https:\/\/harzing.com\/cygna\/meetings\" target=\"_blank\" rel=\"noreferrer noopener\">meeting<\/a> took place in October, 2014 at ESCP Business School, which fully embraced this initiative. To date, CYGNA has organised 38 meetings, covering research but also professional development topics.<\/p>\n\n\n\n<p>The group has tackled, at various times, topics related to gender inequality in <strong>an effort to raise awareness and create a safe space where members can talk, exchange views, and share diverse opinions<\/strong>. Some of the topics discussed included \u201cWomen can have it all: How to balance research, leadership and family before and after Covid-19\u201d, \u201cClimbing up the academic career ladder: Structural constraints and female academics\u2019 personal strategies\u201d and \u201cFemale leadership before and after COVID-19\u201d. Anne-Wil Harzing also shared resources discussing gender differences, such as <a href=\"https:\/\/harzing.com\/blog\/2016\/09\/would-you-ask-a-male-academic-the-same-question\" target=\"_blank\" rel=\"noreferrer noopener\">\u201cWould you ask a male academic the same question?\u201d<\/a> and <a href=\"https:\/\/harzing.com\/blog\/2021\/03\/wives-of-the-organization-30-years-on\" target=\"_blank\" rel=\"noreferrer noopener\">&#8220;Wives of the organization \u2013 30 years on\u2026<\/a><\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p><strong>\u201cMany women in academia face biases and resistance\u201d<\/strong><\/p>\n<\/blockquote>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"939\" height=\"527\" src=\"https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-visio.jpg\" alt=\"Latest CYGNA meeting\" class=\"wp-image-3338\" srcset=\"https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-visio.jpg 939w, https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-visio-300x168.jpg 300w, https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-visio-768x431.jpg 768w, https:\/\/escp.eu\/thechoice\/wp-content\/uploads\/cygna-visio-150x84.jpg 150w\" sizes=\"auto, (max-width: 939px) 100vw, 939px\" \/><\/figure>\n\n\n\n<p><br>The <a href=\"https:\/\/harzing.com\/blog\/2021\/03\/cygna-resistance-to-gender-equality-in-academia\" target=\"_blank\" rel=\"noreferrer noopener\">latest meeting<\/a> was dedicated to \u201cResistance to gender equality in academia and how to overcome it\u201d. The attendees were reminded that <strong>the problem is not just biases towards a particular gender, but that efforts and initiatives promoting gender equality sometimes fail because of resistance<\/strong>. CYGNA members shared resources, including a document from <a href=\"https:\/\/www.vichealth.vic.gov.au\/-\/media\/ResourceCentre\/PublicationsandResources\/PVAW\/Encountering-Resistance-Gender-Equality.pdf\" target=\"_blank\" rel=\"noreferrer noopener\">the Victorian Health Promotion Foundation (VicHealth)<\/a>. The document presents the range of resistance one might face when promoting gender equality: denial (we have no problem); disavowal (it is not my responsibility to do something about it); inaction (we have other things to do first); appeasement (yes, we must do something one day); appropriation (we would hire more women if they had more experience); co-option (what about men\u2019s rights?); repression (we asked women but did not want the opportunity);
