Following gains in rights and legal recognition over the last decades, it is now a commonly established ritual to display a rainbow logo during Pride Month. Big corporations such as North Face, Anheuser-Busch InBev, Target and Kohl\u2019s have all recently ran inclusive ad campaigns featuring Lesbian, Gay, Bisexual, Transgender, Queer, and Intersex (LGBTQI+) people. This makes sense from a business perspective, with \u201cpink money\u201d weighing&nbsp;<a href=\"http:\/\/www.lgbt-capital.com\/index.php?menu_id=2\" target=\"_blank\" rel=\"noreferrer noopener\">3.5 trillion euros globally and around 874&nbsp;billion euros in the EU<\/a>. However, many in the LGBTQI+ community will&nbsp;<a href=\"https:\/\/www.washingtonpost.com\/business\/2023\/06\/16\/lgbt-marketing-advertising-history-pride-month\/\" target=\"_blank\" rel=\"noreferrer noopener\">brush off these gestures as pinkwashing<\/a>&nbsp;if they are not backed up with more substantial action. This could mean a company&nbsp;<a href=\"https:\/\/www.nytimes.com\/article\/bud-light-boycott.html\" target=\"_blank\" rel=\"noreferrer noopener\">standing by a queer influencer hired to promote a product<\/a>&nbsp;when they are attacked by the far-right as a result of this exposure. Or including out LGBTQI+ people at the top of the corporate ladder.<\/p>\n\n\n\n<p>Over the past decade, I have followed the debate over LGBTQI+ inclusion as a practitioner and more recently as a researcher studying the&nbsp;<a href=\"https:\/\/escp.eu\/faculty-research\/erim\/Impact-Papers\/Better-Business-Creating-Sustainable-Value\" target=\"_blank\" rel=\"noreferrer noopener\">role businesses play in the political sphere<\/a>, including on&nbsp;<a href=\"https:\/\/escp.eu\/faculty-research\/erim\/Impact-Papers\/Geopolitics-and-Global-Business-Impact\" target=\"_blank\" rel=\"noreferrer noopener\">social issues<\/a>&nbsp;such as&nbsp;<a href=\"https:\/\/escp.eu\/thechoice\/tl-dr\/advancing-global-lgbt-rights-through-the-big-business-of-sport\/\">LGBTQI+ rights<\/a>. And I can testify that diverse corporate boards are a long shot from becoming reality.<\/p>\n\n\n\n<p>The data, or lack thereof, speak for themselves. According to&nbsp;<a href=\"https:\/\/outleadership.com\/thechoice\/wp-content\/uploads\/2022\/03\/OutQUORUM-Report-2022-2.pdf\" target=\"_blank\" rel=\"noreferrer noopener\">OutLEADERSHIP\u2019s estimates, less than 1%<\/a>&nbsp;of the 5,670 board seats at Fortune 500 companies are held by LGBTQI+ directors. Europe is worse still, with no data to show on the matter. This comes as a particular surprise given the European Commission\u2019s&nbsp;<a href=\"https:\/\/eur-lex.europa.eu\/legal-content\/EN\/ALL\/?uri=CELEX:52020DC0698\" target=\"_blank\" rel=\"noreferrer noopener\">recent pledges to boost opportunities for the community<\/a>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">The case for diversity<\/h2>\n\n\n\n<p>And yet, the case for board diversity is stark. Companies with a diverse board benefit from \u201cmore effective decision-making, better utilisation of the talent pool [and] enhancement of corporate reputation and investor relations\u201d, according to one of the world\u2019s&nbsp;<a href=\"https:\/\/www.accaglobal.com\/gb\/en\/student\/exam-support-resources\/professional-exams-study-resources\/strategic-business-leader\/technical-articles\/diversifying-the-board.html\" target=\"_blank\" rel=\"noreferrer noopener\">leading accounting bodies<\/a>.<\/p>\n\n\n\n<p>In a world rocked by complex, interconnected risks, diverse boards can&nbsp;<a href=\"https:\/\/enterprise.ft.com\/en-gb\/blog\/strength-breadth-why-board-diversity-matters\/\" target=\"_blank\" rel=\"noreferrer noopener\">help corporations<\/a>&nbsp;navigate what is known in corporatespeak as volatility, uncertainty, complexity, and ambiguity (VUCA).<\/p>\n\n\n\n<p>Research by consultancies&nbsp;<a href=\"https:\/\/www.bcg.com\/publications\/2018\/how-diverse-leadership-teams-boost-innovation\" target=\"_blank\" rel=\"noreferrer noopener\">BCG<\/a>&nbsp;and&nbsp;<a href=\"https:\/\/www.mckinsey.com\/featured-insights\/diversity-and-inclusion\/diversity-wins-how-inclusion-matters\" target=\"_blank\" rel=\"noreferrer noopener\">McKinsey<\/a>&nbsp;suggest diverse leadership teams enhance productivity, enable innovation, and improve financial performance. Drawing from data from 657 publicly traded US firms over the period of 2003 to 2016,&nbsp;<a href=\"https:\/\/www.forbes.com\/sites\/josiecox\/2021\/05\/24\/pride-pays-lgbt-friendly-businesses-are-more-profitable-research-shows\/?sh=6d73b8523d07\" target=\"_blank\" rel=\"noreferrer noopener\">Finnish researchers at Aalto University and the University of Vaasa<\/a>&nbsp;found that companies with LGBTQI+-friendly policies enjoyed both higher profitability and higher stock market valuations. For example, an improvement of a company\u2019s rating on the Human Rights Campaign Foundation\u2019s&nbsp;<a href=\"https:\/\/www.hrc.org\/resources\/corporate-equality-index\" target=\"_blank\" rel=\"noreferrer noopener\">Corporate Equality Index<\/a>&nbsp;by one standard deviation can yield a&nbsp;<a href=\"https:\/\/onlinelibrary.wiley.com\/doi\/full\/10.1111\/acfi.12787\" target=\"_blank\" rel=\"noreferrer noopener\">7% increase in stock market value<\/a>.<\/p>\n\n\n\n<p>Conversely, homophobic and transphobic policies cost money. A report by&nbsp;<a href=\"https:\/\/open-for-business.org\/cee-economic-case\" target=\"_blank\" rel=\"noreferrer noopener\">Open for Business<\/a>&nbsp;estimates that hostilities against LGBTQI+ people deprived Hungary, Poland and Romania close to 7&nbsp;billion euros annually. However, an increase of 10% in the rights of LGBTQI+ people in these countries could result in a 3,400 euros per capita increase in GDP.<\/p>\n\n\n\n<p>What\u2019s more, a truly diverse board could boost companies\u2019 ratings in environmental, social and governance (ESG) and diversity, equity and inclusion (DEI). When they occupy positions of power, LGBTQI+ people have an opportunity to strengthen their companies\u2019 corporate mission for the community worldwide. For example, this could mean advocating for queer rights in some of the near&nbsp;<a href=\"https:\/\/theconversation.com\/companies-must-advocate-for-lgbt-rights-everywhere-in-the-world-not-just-where-its-easy-167915\" target=\"_blank\" rel=\"noreferrer noopener\">70 countries that continue to criminalize same-sex relationships<\/a>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Step forward<\/h2>\n\n\n\n<p>The next question is: how can businesses bring about change?<\/p>\n\n\n\n<p>For DEI initiatives to reach a successful outcome, there must first and foremost be reliable demographic data. Due to historic discrimination against LGBTQI+ people, there has long been a justifiable reluctance to self-identify. However, recent legal protections have made data collection possible and, above all, safe.<\/p>\n\n\n\n<p>Earlier this year,&nbsp;<a href=\"https:\/\/www.deloitte.com\/global\/en\/issues\/work\/content\/lgbt-at-work.html\" target=\"_blank\" rel=\"noreferrer noopener\">Deloitte<\/a>&nbsp;surveyed 5,474 LGBTQI+ people working across different sectors in 13 countries, including France, the Netherlands, Poland, and the United Kingdom. The findings showed that when companies are not inclusive, LGBTQI+ employees are willing to leave for those that are.<\/p>\n\n\n\n<p>It has been a long-held perception that board recruitment is an insider\u2019s game where current directors bring their friends to the table. When this isn\u2019t the case, many boards&nbsp;<a href=\"https:\/\/hbr.org\/2019\/03\/when-and-why-diversity-improves-your-boards-performance\" target=\"_blank\" rel=\"noreferrer noopener\">seek current and former CEOs and CFOs<\/a>. This is hardly helps matters, with not only LGBTQI+, but female leaders facing a historical glass ceiling in the corporate world. To create a diverse pool of qualified candidates, nominating committees should expand their criteria beyond those with C-suite experience at publicly listed companies.<\/p>\n\n\n\n<p>Established in 2022, the&nbsp;<a href=\"https:\/\/lgbtqdirectors.org\/\" target=\"_blank\" rel=\"noreferrer noopener\">Association of LGBTQ+ Corporate Directors<\/a>&nbsp;argues that the secretive and non-transparent process of board recruitment is a barrier to inclusion and the lack of diversity on corporate boards demonstrates discrimination against LGBTQI+ people \u2013 similar to the experience of other minority groups. More importantly, they point to the number of&nbsp;<a href=\"https:\/\/blog.nacdonline.org\/posts\/lgbtq-inclusion-boardroom\" target=\"_blank\" rel=\"noreferrer noopener\">LGBTQI+ board-ready talent<\/a>. The&nbsp;<a href=\"https:\/\/outleadership.com\/developing-talent\/outquorum\/\" target=\"_blank\" rel=\"noreferrer noopener\">OutQUORUM BoardFit<\/a>&nbsp;program, an initiative of OutLEADERSHIP, was launched in 2016 to prepare LGBTQI+ leaders to take a seat at the board table. As part of this program, a database of board-ready queer leaders was created. The organization encourages out LGBTQI+ corporate directors to self-identify, be counted, and mentor qualified candidates for board seats.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Leveraging gender policies to appoint more LGBTQ+ women at the top<\/h2>\n\n\n\n<p>Businesses could also leverage existing policies to boost women\u2019s presence in boardrooms. After the&nbsp;<a href=\"https:\/\/fortune.com\/2018\/05\/21\/women-fortune-500-2018\/\" target=\"_blank\" rel=\"noreferrer noopener\">share of CEOs in the Fortune 500 dropped by 25% in 2018<\/a>, a host of European countries, including Norway, Germany, Finland, France and Spain, introduced&nbsp;<a href=\"https:\/\/theconversation.com\/goldman-sachs-push-for-board-diversity-doesnt-go-far-enough-130985\" target=\"_blank\" rel=\"noreferrer noopener\">gender quotas<\/a>&nbsp;in 2022. More recently, the European Parliament passed a&nbsp;<a href=\"https:\/\/www.consilium.europa.eu\/en\/policies\/gender-balance-corporate-boards\/\" target=\"_blank\" rel=\"noreferrer noopener\">new law<\/a>&nbsp;requiring that by 2026, 40% of non-executive directors and 33% of all directors on the boards of publicly listed companies are women. As companies look to comply with this law, there is an opportunity to appoint women who identify as LGBTQI+.<\/p>\n\n\n\n<p>Should voluntary schemes similar to the ones listed above fail, it may soon be time for the European Commission to build on its&nbsp;<a href=\"https:\/\/commission.europa.eu\/strategy-and-policy\/policies\/justice-and-fundamental-rights\/combatting-discrimination\/lesbian-gay-bi-trans-and-intersex-equality\/lgbtiq-equality-strategy-2020-2025_en\" target=\"_blank\" rel=\"noreferrer noopener\">LGBTIQ Equality Strategy 2020\u20132025<\/a>&nbsp;by mandating LGBTQI+ representation on boards. However, companies need not wait to be compelled to act.<\/p>\n\n\n\n<hr class=\"wp-block-separator has-text-color has-yellow-color has-alpha-channel-opacity has-yellow-background-color has-background
